    A Performance Improvement Plan (PIP) is a formal HR document that outlines specific performance deficiencies, sets clear expectations and measurable goals, defines a timeframe for improvement, and specifies consequences if targets are not met. PIPs serve both as a performance management tool and as documentation in potential termination proceedings.

    A well-constructed PIP includes: (1) specific performance deficiencies with documented examples; (2) clear, measurable improvement targets; (3) a defined timeline — typically 30, 60, or 90 days; (4) support resources the employer will provide (training, coaching, additional supervision); and (5) consequences if targets are not met, up to and including termination. In practice, PIPs serve dual purposes: giving underperforming employees a genuine opportunity to improve, and creating documentation that supports a defensible termination decision if improvement doesn't occur. Employees often perceive PIPs as a precursor to termination, which affects engagement and retention. In at-will employment states, a PIP is not legally required before termination but significantly reduces the risk of wrongful termination claims.
